The premise

Burnout is not a personal weakness. It is a systems output.

People do not leave healthcare because the work is hard. They knew it would be hard. They leave because the system around the work was never designed to protect them, and because speaking up about it cost more than staying silent.

Most culture programs fail for a predictable reason: they are announced by leadership and then applied inconsistently in the one moment that actually tests them — when something goes wrong. Staff learn the real policy from that moment, not from the training.

My work starts where the policy meets the person. What happens after an error. Who gets protected. What a nurse believes will happen if she says the quiet thing out loud. Change that, and retention, safety reporting, and patient outcomes move with it.

Just Culture

Implementation and, more often, repair. The algorithm is not the point — consistency is. I work with leadership teams on the actual application of Just Culture in real events, so that staff can predict how they will be treated before they decide whether to report.

Psychological safety

Moving past the survey score to the behaviors that produce it: how questions get received in huddle, what happens to the person who escalates, whether concerns are answered or absorbed. Measured, named, and practiced with the leaders who set the tone.

Trauma-informed leadership

A structured, sixty-item self-assessment built for healthcare professionals — a personal weather report across emotional signals, physical stress markers, cognitive load, identity and purpose, isolation, and workplace safety and support.

It has been used by individual clinicians for years as a private, confidential way to see their own climate honestly. The same six domains form the backbone of the frontline experience assessment I run with organizations — aggregated, anonymized, and read against what leadership believes is happening.

The individual assessment remains free and always will. It is educational and self-awareness focused; it does not diagnose any condition.
